本研究旨在探討男性托育人員如何調適職場中的性別刻板印象,並了解其在面對這些挑戰時所採取的因應策略。透過質性研究方法,選取四位男性托育人員進行訪談。男性托育人員在進入職場前,是否覺知到托育工作是個偏女性化職場,且存在職業性別區隔,當男性托育人員在進入托育職場時,遭遇性別刻板印象,他們會採取何種因應策略。
研究發現,男性托育人員普遍覺知到托育工作屬於職業性別區隔中明顯的女性化職場。男性托育人員面臨到共同的問題是性別質疑,性別質疑包括性侵害與男性是否具備托育能力。性侵害的因應策略皆是以性別分工,以降低家長的疑慮;托育能力質疑的因應策略,各自不同且多元,透過展現托育專業能力、個人專長或男性所具備的優勢,經過時間的驗證,獲得同事和家長的信任與認可。除了面對性別刻板所採取的因應策略,調適自我心態與保持積極和自信也是男性托育延續職場生涯重要的策略之一。
根據研究結論,給予男性托育人員以及未來研究提出建議,以供後續研究做參考。
This study aims to explore how male childcare workers adapt to gender stereotypes in the workplace and understand the coping strategies they adopt when facing these challenges. Through qualitative research methods, four male childcare staff were selected for interviews. Before male childcare workers enter the workplace, do they realize that childcare is a more feminine workplace and that there are occupational gender differences? When male childcare workers encounter gender stereotypes when entering the workplace, what will they do? a coping strategy.
The study found that male childcare workers are generally aware that childcare work is an obviously feminine workplace within occupational gender divisions. A common problem faced by male childcare providers is gender questioning, which includes sexual assault and whether men have the ability to care for children. The response strategies for sexual assault are all based on gender division of labor to reduce parents' doubts; the response strategies for questioning childcare abilities are different and diverse. By showing childcare professional abilities, personal expertise or the advantages of men, over time Verify and gain the trust and recognition of colleagues and parents. In addition to coping strategies in the face of gender stereotypes, adjusting one's own mentality and maintaining positivity and self-confidence are also important strategies for male caregivers to continue their careers.
Based on the research conclusions, suggestions are given to male childcare workers and future research for reference in subsequent research.
