    摘要: 近年來,傳統產業的經營面臨許多困境,例如:產業升級、國際競爭、人才缺口等,但是,企業的繼任問題將是影響企業是否能永續經營最重要的關鍵之一。過去,傳統產業中的企業繼承,一般都採用子嗣繼承。但是,近年來有越來越多的企業家,選擇採用專業經理人接班為考量。因此,繼承人的評估選擇對企業的永續發展將至關重要。回顧過去與企業繼承的相關研究中,大多數的研究都具有獨立性的限制,很少將評估指標視為一個整體的評估系統。因此,本研究將基於評估指標之間的交互作用進行企業繼承研究的討論。首先,回顧過往影響其企業繼承的評估指標。其次,透過模糊德爾菲法獲取核心的評估指標,留相對重要的指標共計14個。第三,透過圓桌會議將評估指標歸納成四個維度,分別為:誠信、公司治理、特質技能、管理技能。第四,使用DEMATEL方法探索評估系統的因果關係。由於,不同產業特性會牽引著企業的繼承。因此,本研究將以紙張產業為例進行實證分析。研究結果顯示:特質技能維度是企業繼承的關鍵成功因素,其中,「學習意願」是影響特質技能維度的根源。本研究結果將有助於企業面臨繼承人的評選時一個合理的參考依據,並且在制定企業繼承人選培育計畫時,能有更具體的方向使執行方案更完殝與有效,進而實現幸福企業邁向永續。
    In recent years, traditional industries have encountered numerous challenges, in-cluding the issues of industrial upgrading, international competition, talent shortages, and, particularly, the succession problem, which stands out as a pivotal determinant of sustained operations. Thus far, traditional industries often relied on family inheritance, with businesses passing down to the next generation; the assessment and selection of successors emerge as fundamental factors influencing the long-term viability of busi-nesses. Nevertheless, in the previous studies, the comprehensive evaluation systems for assessing successors in the industrial industries were limited. This study could fill this research gap. The study applied the approaches of the Fuzzy Delphi Method (FDM) and Decision Making Trial and Evaluation Laboratory (DEMATEL) and identified 14 crucial indicators under four dimensions of integrity, corporate governance, trait skills, and management skills for the successors of the traditional industries. Furthermore, the study utilized the pulp industry as an empirical example. The findings underscore the significance of trait skills as a key success factor in business succession, with the "willingness to learn" identified as the root cause influencing the trait skills dimension. This study contributes academically and practically; in the previous research, the re-lated studies were limited; meanwhile, the results provide a thorough exploration of business succession dynamics, and consider the interplay of assessment indicators; furthermore, the empirical analysis in the pulp industry serves as a practical illustra-tion, offering insights that can inform businesses in successor selection and contribute to the development of more targeted and effective succession plans.
