摘要: | 全球化、資訊科技的發展、新自由主義的主導下,勞動市場變得更加彈性化,出現了更多元的工作型態,如遠距工作、居家辦公、外送平台等等,部分工時受雇勞工人數也有增長的趨勢。留任意願是人力資源管理重要的議題之一,而部分工時勞工因彈性的時間安排、降低人員成本等原因存在於組織中,在2023年的部分工時勞工就業現況調查可以看到相較於全時勞工,部分工時勞工擁有較高的工作滿意度但工作年資卻較全時勞工還要低。工作特性除了會影響工作滿意度,也會對留任意願有影響;工作價值觀也有同樣的效果,工作價值觀會影響工作滿意度進而影響留任意願,因此本研究欲探討部分工時勞工的工作特性、工作價值觀、工作滿意度對留任意願的影響。
本研究以部分工時勞工作為研究對象,建立問卷後通過專家效度檢測發放預試問卷,並於2024/05/16~05/30發放正試問卷。本研究使用便利抽樣,透過Google 表單建立問卷於社群平臺發放,正試問卷共回收336份,有效問卷共324份,有效回收率為96.42%。研究結果發現:
1. 工作特性對工作滿意度具有正面影響。
2. 工作價值觀對工作滿意度具有正面影響。
3. 工作滿意度對留任意願具有正面影響。
4. 工作特性對留任意願具有正面影響。
5. 工作價值觀對留任意願具有正面影響。
6. 工作滿意度對工作特性與留任意願具有中介效果。
7. 工作滿意度對工作價值觀與留任意願具有中介效果。
本研究依據實務結論提出相關管理意涵與研究建議。
Under the development of information technology and the dominance of neoliberalism, the labor market has become more flexible, and more diverse work forms have emerged, such as remote working, home working, food delivery platforms, etc. Some workers are also employed during labor. growing trend. Currently, among the full-time workforce, part-time workers have higher job satisfaction, but their working experience is lower than that of the full-time workforce. With the same effect, work values will affect job satisfaction and thus any intention to stay. Therefore, this study intends to explore any effects of job characteristics, work values, and job satisfaction in part-time workplaces on retention.
This study takes part-time workers as the research object. After establishing the questionnaire, a pre-test questionnaire will be issued through expert validity testing, and the main test questionnaire will be issued from may,16-30 2024. This study used convenience sampling to create questionnaires through Google forms and distribute them on social platforms. A total of 336 pilot questionnaires were recovered, and a total of 324 valid questionnaires, with an effective recovery rate of 96.42%. The research results found:
1. Job characteristics have a positive impact on job satisfaction.
2. Work values have a positive impact on job satisfaction.
3. Job satisfaction has a positive impact on intention to stay.
4. Job characteristics have a positive impact on intention to stay.
5. Work values have a positive impact on intention to stay.
6. Job satisfaction has a mediating effect on job characteristics and intention to stay.
7. Job satisfaction has a mediating effect on work values and intention to stay.
This study puts forward relevant management implications and research suggestions based on practical conclusions. |
