    Title: 疫情期間在家工作對已婚女性工作者之職家衝突與調適經驗探究

    Abstract: 本研究探討疫情期間已婚工作者因應企業策略實施在家工作之經驗與調適方法,目的在了解新冠肺炎期間,當企業實施因應疫情的在家工作措施時,對已婚工作者的工作及家庭的影響,以及工作者如何進行調適。以質性研究中的敘說研究作為分析方法,研究參與者則採用立意取樣,關注四位於疫情期間公司有針對疫情實施在家工作措施的已婚工作者,進行半結構式的深度訪談。透過蒐集研究參與者的訪談內容,撰寫出研究參與者疫情期間在家工作的工作經驗,進一步分析與詮釋,並整理出參與者們共同經歷的各階段、工作及家庭面的影響以及參與者面對工作與家庭面變動的調適方法。最後藉由Hobfoll(1989)資源保存理論以及過往在家工作的研究,進而提出疫情期間在家工作之已婚工作者的研究結論。
    研究結果看見參與者A、C、D於疫情期間實施一次的在家工作,參與者B於疫情期間共實施兩次的在家工作,並且此時期透過資源保存理論中來檢核研究參與者疫情期間在家工作的工作與家庭影響,對於工作者本身資源的獲得與流失總共可以分成四個類別。
    其中,資源獲得中涵蓋「條件特質」:1. 節省通勤時間與費用2. 線上聚會維繫同事關係3. 與家人溝通協調;「個人特質」:1. 改變工作問題解決方法2. 找尋維持工作狀態的方法3. 彈性調整工作時間4. 練習休息5. 消極回應家人6. 減少使用公領域7. 擔任孩子老師自主教學;「能量特質」:1. 時間彈性分配2. 增加夫妻相處時間。資源流失包含「條件特質」:同事在不同場域工作;「能量特質」:1. 分心處理家務2. 缺少上班前的準備3. 休息時間受影響4. 家務負擔增加;「物質條件」:與家人共處家中;「能量」:停課擔憂孩子學習落後。
    綜上所述,本研究將結合四位於疫情期間實施在家工作之已婚工作者的經驗,並與資源保存理論及過往在家工作研究進行對話,探究之間的價值。

    This study explores the experiences and adaptation methods of married workers during the COVID-19 pandemic when companies implemented work-from-home strategies. The aim is to understand the impact of these measures on both work and family life for married individuals, as well as how they adapt. Narrative research methodology is employed, with purposive sampling focusing on four married workers whose companies implemented work-from-home policies during the pandemic. Semi-structured interviews were conducted to collect data on their experiences of working from home during the pandemic, which were then analyzed and interpreted. The study identifies common stages, work-related impacts, and family-related impacts experienced by the participants, along with their adaptation methods. Drawing on Hobfoll (1989) Conservation of Resources Theory and prior research on remote work, the study presents conclusions regarding the experiences of married workers during the pandemic-induced work-from-home period. The findings reveal that participants A, C, and D experienced one period of working from home during the pandemic, while participant B experienced two. Using the Conservation of Resources Theory, the study categorizes the impacts on participants' resources into four main types: resource gains and losses related to conditions (such as saving commuting time/costs, online socialization, and coordinating with family), personal traits (including changing problem-solving methods, finding ways to maintain work status, and adjusting work hours), energy traits (such as flexible time management and increased spousal time), and material conditions (such as sharing living space with family) during the work-from-home period. Finally, the study integrates the experiences of the four married workers with the theoretical framework and previous research on remote work to explore their implications.
