    摘要: 身為一位社會工作督導需要承上啟下,除了達成組織設立的目標、顧及案主的最佳利益,也要成為社工員的領航員。要成為面面俱到的督導,除了需要時間更需要多元的技能。督導角色如何在行政、教育及支持的三大功能之間充分發揮。在專業督導和行政督導之間又如何取得平衡,是社會工作督導者不間斷的挑戰。個別督導,是督導和社工員之間個別對話的重要時刻,透過個別化的引導,引發社工員的覺察和成長,是督導的希望。因此,在資源、人力有限的狀況下,社會工作督導如何能善用個別督導的機會發揮專業傳承的功能,搭建一個讓社工員發揮所長,提升專業知能及自信的工作舞台讓社工員成長是身為社會工作督導的期待。
    教練技術,在企業界用來一對一部屬指導的技術。重視個人化的對話,結構化的流程,讓每次對話有明確的目標、流程和產出行動。運用了大量的傾聽、提問的技巧,但最重要的是教練的信念—對方是有能力的。因此,讓對方看到自己的優勢、並從他的視角找出可行的方案和行動,這改變了彼此的關係,從監督關係到彼此合作。研究者對此技術產生好奇和期待。如果在個督使用教練技術是否也能引發同樣的效果?
    本研究透過質性研究的方式,以敍說的方式瞭解教練技術使用在個別督導歷程。透過督導在個督與社工員的對話記錄,分析整理出督導使用教練技術的助益和反思。最後針對研究的成果,督導使用教練技術在個別督導是有助於提升社工員的覺察和自主性。對彼此之間的關係也有助益。但仍有需要更深入探討的部分待後續研究持續發現。
    As a social work supervisor, the incumbent is tasked with assuming a pivotal role that entails not only overseeing organizational objectives and safeguarding the optimal interests of clientele but also functioning as a guide and navigator for social work practitioners. Achieving a comprehensive supervisory stance necessitates the cultivation of diverse skill sets, demanding an investment not only in temporal resources but also in the acquisition of multifaceted competencies. The perennial challenge lies in effectuating the dynamic interplay of the supervisory role across the tripartite functions of administration, education, and support. The perpetual conundrum involves striking an equilibrium between the exigencies of professional supervision and the imperatives of administrative oversight—a conundrum that remains ever-present in the repertoire of social work supervisory responsibilities.
    The facet of individual supervision constitutes a pivotal juncture characterized by bespoke dialogues between supervisors and social workers, representing a sine qua non for the cultivation of professional growth and heightened self-awareness in the latter. Through the prism of personalized guidance, supervisors aspire to elicit an augmented sense of awareness and professional development among social workers—a fundamental expectation intrinsic to the supervisory role. In the crucible of resource and manpower constraints, the imperative for social work supervisors lies in discerning strategies to efficaciously leverage the opportunities presented by individual supervision. This involves the construction of a scaffold that not only facilitates the showcasing of social workers' innate strengths but also augments their professional competence and engenders a platform fostering self-assurance—a corpus of expectations incumbent upon the mantle of a social work supervisor.
    The infusion of coaching techniques, conventionally deployed in the corporate milieu for one-on-one mentorship, accentuates the import of personalized dialogues and methodical procedural frameworks delineating clear objectives, processes, and tangible outcomes. Characterized by a predilection for active listening and strategic questioning, coaching techniques hinge on a foundational belief in the innate capabilities of the individual. The deployment of coaching techniques is transformative, effectuating a paradigm shift in the supervisor-subordinate dynamic—from a hierarchical supervisory construct to a collaborative partnership. The research community is imbued with curiosity regarding the potential ramifications of integrating coaching techniques within the ambit of individual supervision.
    This qualitative research endeavor embraces the narrative inquiry paradigm to elucidate the application of coaching techniques within the framework of individual supervision. Scrutinizing and systematizing the dialogic exchanges between supervisors and social workers during instances of individual supervision, the study distills discernible benefits and reflective insights arising from the assimilation of coaching techniques. The discerned outcomes suggest that the integration of coaching techniques within individual supervision serves to enhance social workers' cognitive acuity and professional autonomy while concurrently ameliorating the relational dynamics between supervisors and social work practitioners. Nevertheless, the terrain beckons further scholarly exploration, paving the way for continued research revelations.
