摘要: | 「績效獎金」的發放已是國內外企業行之有年的獎酬福利制度,也是最直接激勵員工的方式,同時,有助於提高組織生產力與效率。文獻指出員工滿意公司的獎勵制度確實能提高員工工作績效,管理階層在帶領團隊時,也發現參與組織公民行為的員工會使組織領導者工作更為輕鬆。本研究旨對績效獎金制度滿意度與組織公民行為兩者關連性及影響加以深入探討,以員工敬業度列為中介變數,共發放 120 份問卷,進行量化問卷調查並以 surveycake為調查工具,題項設計共 15 題。經回收問卷資料分析結果發現,績效獎金制度滿意度對組織公民行為呈現正相關,員工敬業度對組織公民行為呈現顯著正相關,績效獎金制度滿意度對員工敬業度之中介效果成立。根據分析資料同時發現,教育程度與職務階級與組織公民行為有顯著相關性。本研究結果,將有助於後續對績效獎金制度與組織公民行為主題有興趣之研究者更深入探討並提供實務面之建議。
The payment of “performance bonus” has been a reward and benefit system
practiced by enterprises at home and abroad for many years. It’s also the most immediate means to motivate the employees and contribute to improving the productivity and efficiency of the organizations as well. As various documents pointed out that the Employee’s satisfaction with the company’s reward system can indeed boost their work performance. It’s also found by the management when leading the team that employees engaging in organizational citizenship behavior make the organizational leader work in an easier way. It’s discovered from the literature review and data collection that there are few literature and scales related to the performance bonus system satisfaction. The purpose of this study is to explore the relationship between the performance bonus system satisfaction and organizational citizenship behavior and their influence. Total of
quantitative 120 questionnaires. with employee engagement as mediator were distributed to the workers by means of surveycake, a kind of questionnaire survey software. The questionnaires were designed with 15 questions. According to the analysis results of the questionnaire recovered, the performance bonus system satisfaction is positively correlated with organizational citizenship behavior; the employee engagement has a significant positive correlation with organizational citizenship behavior; the performance bonus system satisfaction has a mediating effect on the employee engagement. Additionally, according to the analysis, the education level and position level are significantly correlated with the organizational citizenship behavior. The research results
will facilitate the subsequent further study of researchers interested in the topic of performance bonus system and organizational citizenship behavior and propose practical recommendations. |
