本研究旨在探討領導者-成員交換在僕人領導與護士實現型職場福感之中介角色,並檢視護理長與護士核心自我評價分別為第一與第二階段調節角色時,對此中介機制的調節意涵。本研究從360位護士與護理長之配對資料中,結果有如下發現:1. 僕人領導對護士實現型職場福感有正向影響。2. 領導者-成員交換能中介僕人領導對護士實現型職場福感之正向關係。3. 護理長核心自我評價會正向調節僕人領導與領導者-成員交換間之正向關係。4. 護士核心自我評價會正向調節領導者-成員交換與護士實現型職場福感間之正向關係。5.通過領導者-成員交換,僕人領導與護士實現型職場福感之正向關係,在護理長核心自我評價與護士核心自我評價皆較高時最強。
The purpose of this study is to investigate the mediating role of leader-member exchange (LMX) in servant leadership (SL) and nurses' eudaimonic workplace well-being (EWWB), and to examine the and the second stage of moderating roles with the core self-evaluations (CSE) of nurses and head nurses, respectively. The implications of this mediating mechanism. From the matching data of 360 nurses and head nurses, this study found the following: 1. SL had a positive effect on nurses' EWWB. 2. LMX can mediate the positive relationship between SL and nurses' EWWB. 3.Head nurses' CSE positively moderate the positive relationship between SL and LMX. 4. Nurses' CSE positively moderate the positive relationship between LMX and nurses' EWWB. 5 The positive relationship between SL and nurses' EWWB through LMX is the strongest when both nurses' CSE and head nurses' CSE are high.
