摘要: | 國軍近年來大規模裁軍,其中憲兵歷經多次裁撤整併,全憲兵人數目前僅剩約5000兵力,其中北部地區指揮部202、205指揮部下轄臺北、士林、宜蘭、基隆、新北市、桃園、新竹等7個地區憲兵隊人數平均下來,都只有數百人,經統計近五年離職人數達300人,人力之緊繃造成地區憲兵勤(任)務遂行能力承受極大壓力,若能掌進一步瞭解人員離職動機,藉此在管理層面上研擬應變策略,達成優秀人力願意留任續用之目標。
本次研究問卷採用描述性統計、百分比、次數分配及排序等方式進行資料分析,題目採複選題勾選方式,並以人員基本資料與工作滿意度、工作壓力負荷、單位工作環境、主管領導風格及家庭衝突等五項構面進行交叉分析,研究對象以近五年北部地區憲兵隊離職人員共計300人,回收有效問卷計200份。
由研究結果可得知,工作滿意度、工作壓力負荷、主管領導風格等為其主要離職因素,建議區分國防部、憲兵指揮部及憲兵隊等三個層級,計有「增加各類型加給慰助金」等10項建議事項,以改善其單位官士兵離職之現象。
National Army has been disarmament on a large scale in recent years . Among them, the military police have been abolished and reorganized many times . The total number of military police is currently only about 5,000 troops . The average number of gendarmerie teams in 7 regions, including Taoyuan, Hsinchu, etc., is only a few hundred. According to statistics, the number of people who have left the country has reached 300 in the past five years . Able to further understand the motivation of personnel to leave, so as to develop contingency strategies at the management level, and achieve the goal that excellent personnel are willing to stay on the job.
The questionnaire of this research uses descriptive statistics, percentage, frequency distribution and sorting to analyze the data. The questions are selected by multiple choice , and the basic information of personnel and job satisfaction, work pressure load, unit work environment, supervisor and leadership are used for data analysis. Cross-analysis was carried out on five aspects including style and family conflict . The research object was 300 people who left the gendarmerie in the northern region in the past five years, and 200 valid questionnaires were collected.
From the research results, it can be seen that job satisfaction, work pressure load, and supervisor leadership style are the main factors for leaving . Gold" and other 10 suggestions to improve the phenomenon of the resignation of officers and soldiers of their units. |
