本研究旨在探討臺北市托嬰中心托育人員的角色行為影響離職傾向之議題進行系統性的探討,並以主管支持做為調節變項。本研究以臺北市托嬰中心的托育人員為樣本,以問卷調查的方式搜集研究資料,共計發出問卷 240 份,刪除無效問卷9份,例如填答選項皆為相同或有空缺等,共計回收231份有效問卷,有效回收率為96.25%。依問卷調查分別以「描述性統計」、「單因子變異數分析」、「皮爾遜績差相關」、「多元逐步迴歸分析」等方法進行分析與驗證,研究結果發現:托育人員知覺其角色行為表現屬中高程度;托育人員知覺主管支持程度屬中高程度;托育人員離職傾向屬中低程度;角色行為與主管支持為中度正相關;角色行為、主管支持與離職傾向為低度負相關;角色行為及主管支持對離職傾向有預測之效果;主管支持對於角色行為及離職傾向具備調節效果。根據研究結果,本研究討論對應之理論與實務意涵,以及針對後續研究者之相關建議。
The purpose of this study is to investigate association of the role behaviors of infant caregivers and the turnover intention, using supervisor support as an moderator variable in Taipei City Infant Centers. The questionnaire survey method is adopted to collect data. The participants of study were infant caregivers registered infant centers in Taipei City. 240 questionnaires are sent by suing purpose sampling and 231 valid questionnaires with 96.25% valid return rate. Data are analyzed with descriptive statistics, one-way ANOVA, Pearson’s product-moment correlation, and stepwise multiple regression analysis.
The results are as following:
1.Infant caregivers perceive their role behaviors to be moderately high; Infant caregivers perception of supervisor support is moderately high; Infant caregivers’ turnover intention is moderately low; role behavior has a moderate positive correlation with supervisor support ; role behavior, supervisor support, and turnover intention has a low negative correlation; role behavior and supervisor support have a low predictive effect on turnover intention; supervisor support has a moderate effect on role behavior and turnover intention. Based on the above results, this study discusses the corresponding theoretical and practical implications, as well as relevant suggestions for subsequent researchers.
