    摘要: 多元人力運用是各國政府及當今企業具備競爭力之重要手段之一,而這股全球化浪潮,迫使企業在經營上帶來新的分工模式,企業主無不隨時調整人力雇用策略、重組人事結構,也各自發展出彈性人力資源配置及雇用模式組合,以提升經營彈性及降低成本,從逐年攀升人力派遣工作者的就業占比看來,派遣工作者幾乎成為勞動雙軌任用制人力配置之一環且勢必重視面臨的問題,管理的對象即便是派遣工作者,抑不能將其置於組織之外。因此組織如何強化派遣工作者之個人-工作契合度,以增加派遣工作者適配條件,締造產生主動敬業之行為,並透過知覺組織支持強化派遣工作者知覺組織支持知感,藉以激發派遣工作者主動敬業行為,提升工作敬業度為本研究主要目的。本研究旨在探討個人-工作契合度、知覺組織支持與工作敬業度的關聯性,並以台灣A公司派遣工作者為研究對象,採用便利抽樣問卷調查方式,共發出300份問卷,實際回收問卷共計268份,有效回收率89.3%。研究結果發現:個人-工作契合度與工作敬業度有顯著正相關;知覺組織支持在個人-工作契合度與工作敬業度間具有干擾效果。本研究依據實證分析結果,提出管理實務建議,並提供企業管理者及後續研究做為參考之用。
    Using multiple human resources is one of the important methods making governments and enterprises competitive in this global world. By this globalization trend, it forces enterprises to bring a division of labor’s cooperation for their job. Business owners are constantly adjusting their human employment strategies and restructuring organization structures. They have also developed flexibility to allocate human resource and employment module to enhance business flexibility and reduce costs. From the personage of increasing employment ratio of manpower dispatched workers year by year, dispatch workers have almost become one of the labor dual-track appointments. Hence, it is essential to pay more on attention to the potential problems. Even if the workers are dispatched, they cannot be placed as an employee outside the organization. Therefore, how to strengthen the individual-work fitness of dispatch workers, to increase the adaptability of dispatch workers, to create behaviors that lead to active dedication, and to support sentimental organizations to support perception through perceptual organization support, in order to stimulate dispatch workers Active dedication and promotion of work engagement are the main objective of this study.
    The purpose of this study is to explore the relevance of individual-work fitness, job engagement, and perceived organizational support for dispatch workers in Taiwan. In this study, it is based on Taiwan a company’s dispatched workers who were selected as the research object. Total of 300 questionnaires were sent out by means of a convenient sampling questionnaire. The actual questionnaires were 268, and the effective recovery rate was 89.3%.
    The results show that there is a significant and positive relationship between person-job fit and job engagement; perception organization support has an interference effect between individual-work fitness and work engagement. Based on the results of empirical analysis, this study not only provides practical proposes management suggestions, and as a reference for managers in various industries, also be a follow-up research as a reference.
