本研究欲探討職業倦怠到離職復原或原職復原之歷程,目的在了解其階段歷程發展路徑。以質性研究中敘事探究為分析方法,研究對象採取立意取樣,針對四位在社區機構場域任職之有職業倦怠經歷的專業助人工作者,進行半結構式的深度訪談。根據訪談內容撰寫出受訪者的生命故事,進一步進行分析與詮釋,最後歸納出『職業倦怠到離職復原』和『職業倦怠到原職復原』兩種路徑的階段歷程。
研究結果分為兩個部分:
一、『職業倦怠到離職復原』的階段歷程-未能找到專業工作價值、工作壓力累積、處於職業倦怠當中、離職傾向與行動、離職後倦怠感消逝。
二、『職業倦怠到原職復原』的階段歷程-工作壓力累積、處於職業倦怠當中、尋找轉化的空間與機會、增加復原力資源、復原後持續待在工作崗位上。
基於上述研究結果提出建議,當心理師在處理職業倦怠或工作壓力的議題時,可以參考其歷程來評估案主的狀態,進而計劃諮商介入策略。
This study aims to explore the process where occupational burnout progress to turnover resilience or holdover resilience as well as development paths of this process. The qualitative, narrative research is analysis method. Objects were selected according to purposive sampling. Four professional helpers in experiences of occupational burnout were invited to participate in this study. Semi-structured depth interviews were conducted. Life story of each interviewee was composed on the basis of data collected from interviews followed by analysis and interpretations. Conclusively, progressive stages of two development paths, “Occupational Burnout - Turnover Resilience” and “Occupational Burnout - Holdover Resilience”, were proposed.
Study results consist of :
I. Progressive stages of “Occupational Burnout - Turnover Resilience” :
incapability of finding core job value, accumulation of job stress, being stuck in occupational burnout, turnover intention and action and elapse of burnout after resign.
II. Progressive stages of “Occupational Burnout - Holdover Resilience” :
accumulation of job stress, being stuck in occupational burnout, search for turning point and opportunity to change, buildup of resilience resources and holdover after resilience.
III. Suggestions on the basis of study results were presented. This study will provide counselors with a reference framework of case evaluation and formation of counseling strategies.
