本研究之主旨為探討主管部屬交換關係對員工的組織政治行為之影響,學者對兩者之間的關係似乎存在著不一致的看法,且由過去相關文獻亦無法獲得解答,為了進一步釐清這兩者間的關聯,嘗試以個人工作適配度為干擾變數納入分析。
本研究以問卷方式收集資料,針對各產業員工發出400份問卷,共計回收問卷355份,刪除無效問卷之後,有效問卷為300份,以層級迴歸分析進行研究假設之實證。研究結果顯示,當主管部屬之間呈現高品質的交換關係時,會減少員工的組織政治行為;此外,個人-工作適配度會干擾主管部屬交換關係與組織政治行為的關係。
最後,本研究依據實證結果提出實務建議與未來研究之建議,以期對後續研究者能有所啟發,並提供實務業者減少員工組織政治行為之參考依據。
The purpose of this research is to examine the relationship between leader-member ex-change and organizational political behavior. Previous studies state that there may be an in-consistent relationship between leader-member exchange and organizational political behavior. Moreover, this relationship is still unable to obtain the explanation through previous research. Data for this study were obtained by means of questionnaires from any industrial employees. 400 questionnaires were sent out and the valid questionnaires were 300 by deleting incomplete or poor response questionnaires. A hierarchical regression analysis was taken to test hypotheses. Based on the results generated, the leader-member exchange has a negative associated with organizational political behavior. In addition, person-job fit interfere with leader-member exchange and organizational political behavior.
