身兼企業與機關雙重身分的國營事業A 公司,背負政府電力政策執行任務,盈餘必須全數繳納國庫,並兼具企業角色,虧損必須自行吸收。當面臨財務與人事雙重危機與困境,員工士氣受到影響,其服務品質提升更需要依賴員工所謂「外角色行為」(Extra-role Behavior)的組織公民行為,因此,本研究以重新審視員工與組織、主管與部屬間,對於領導型態、工作滿意與組織公民行為之關係進行研究,以提供A 公司參酌。
本研究以A公司總管理處現職員工為研究母體,共發出248份問卷,去除無效問卷與未完成填寫者,經回收並過濾後之有效問卷為200 份,回收率為80%,透過SPSS 之統計分析而得,並運用迴歸分析法檢驗干擾效果。
研究結果發現,當主管採取高關懷、高倡導之領導型態,對組織公民行為的3 個構面均存在正向影響;主管為低關懷、高倡導及低關懷、低倡導之領導型態,員工仍顯著呈現堅守本分行為;員工工作滿意度對領導型態及組織公民行為具有干擾效果。
Company of in this study is a Government-Owned National Corporation. It has dual identity of enterprises and government agencies. Burdened government energy policy implementation tasks. If there is surplus must pay Exchequer. If there is deficit must Self-absorbed. This is a contradictory system. Currently the company have double crisis, include financial and staff morale is affected. Enhance the quality of services, dependence so-called Extra-role Behavior or organizational citizenship behavior. Therefore, between employees and supervisors, if it can be shown that a high correlation exists among leadership style, job satisfaction and organizational citizenship behavior, the findings will serve as useful information for companies to establish effective human re-source management.
In this study, to the Head Office existing staff as a research base. A total of 248 questionnaires, recycled and filtered is 200, the rate of recovery is 80%. SPSS software through statistical analysis, and the use of regression analysis to examine the interference effect.
The final results of this study has shown that 1. There is a significant correlation between leadership style and job satisfaction. 2. There is a significant correlation between leadership style and organizational citizenship behavior. 3. There is a significant correlation between job satisfaction and organizational citizenship behavior. 4. Job sat isfaction has a moderating effect between leadership style and organizational citizenship behavior.
