    Title: 主管領導風格、組織氣氛與員工專業承諾關係之研究

    Abstract: 本研究主要探討主管領導風格、組織氣氛和員工專業承諾之關係及驗證組織氣氛所可能扮演的中介角色。
    本研究以主管領導風格為自變項、員工專業承諾依變項、組織氣氛為中介變項,探討其間關係,以釐清變項間關係,提供本領域理論意涵,及發掘在工作實務上有待改善或促進之處。
    本研究採隨機抽樣發放問卷方式,共發出450份問卷,回收410份,有效問卷380份,占發放問卷之85%。
    實證結果顯示:1.主管領導風格對員工專業承諾具顯著正向影響;2.主管領導風格對組織氣氛具顯著正向影響;3.組織氣氛對員工專業承諾具顯著正向影響;4.組織氣氛在主管領導風格對員工專業承諾影響關係中,具有中介效果。
    本研究並於文中討論研究的發現、研究在理論上、實務上意涵、研究限制及對未來研究建議。
    This study mainly explores the relationships among Leadership style, Organiza-tional climate and Professional commitment. Besides, the mediating effect of Organizational climate is also verified in this study.
    This study is probes into explore the interaction among Leadership style as the independent variable, Professional commitment as the dependent variable and Organi-zational climate as the intervening variable in order to clarify the connection within variables, provide the theoretical meaning of this field and explore the practical man-agement that requires to be improved or greatly advanced.
    The survey was conducted by issuing 450 questionnaires with randomly sampling, 410 shares were retrieved and 380 out of 410 shares were valid, which led to effective response rate 85%.
    Empirical investigation shows that:1. Leadership style to professional commitment has a significant positive impact; 2. Leadership style to organizational climate has a significant positive impact; 3. Organizational climate to professional commitment has a significant positive impact; 4. Organizational climate has a mediating impact between leadership style and professional commitment.
    This study is to disclose research findings, the theoretical and practical implica-tions, research limitations and suggestions for future research.
