職家衝突近幾年來成為被學者、實務界及職家男女所關注的議題,職家衝突主要的產出是有關其領域的滿意,職家衝突與跨領域的產出是近年來的研究重點之一。
本研究旨在探討積極人格對職家衝突與工作滿意、家庭滿意之影響,研究對象以台灣金融業銀行工作者為研究母體,總共發放600份問卷,於回收期間共計回收586份,扣除漏答者、填答一致性問卷,有效樣本520份,有效回收率為89.2%。
實證研究結果顯示:積極人格對工作滿意與家庭滿意有顯著正向影響,能有助於提升滿意度;積極人格對工作家庭衝突與家庭工作衝突影有顯著負向影響,能以緩和職家衝突;積極人格透過工作家庭衝突負向影響工作滿意與家庭滿意為部分中介,積極人格透過家庭工作衝突負向影響家庭滿意為部分中介,但積極人格透過家庭工作衝突負向影響家庭滿意為完全中介;工作家庭衝突與家庭工作衝突成正相關。最後,本研究於文末提出實務管理意涵及後續研究之方向與研究限制。
Work-family conflict in recent years become a topic of concern academics, practi-tioners and cross-cutting output on the field is the focus of research in recent years world. The purpose of this study is to investigate the positive personality of work - fam-ily conflict and work satisfaction, family satisfaction study to the Bank of Taiwan's fi-nancial bank workers as sample. Proactive personality has positive effects on job and family satisfaction. Proactive personality has negative effects on work-to-family conflict and family-to-work conflict. Mediating effect of positive personality through work-to-family conflict and family-to-work conflict negative impact on job satisfaction mediating effect, but work-to-family conflict negative impact on family satisfaction has no significant mediating effect. Finally, the practice management implications and future research directions and limitations of the study at the end of this paper.
