題名: | 驗證轉換型領導、公平、信任、領導部屬交換與組織承諾之關係:從旅館員工觀點 Examining the Relationships among Transformational Leadership, Justice, Trust, Leader-Member Exchange and Organizational Commitment: from Hotel Employees’ Perspective |

摘要: | 在政府積極推展觀光之下,吸引不少國際旅館集團相繼設點投資,而過去3年來共增加18家國際級觀光旅館。觀光旅館產業屬人力密集、服務專業化產業,因此,「員工」被視為最具生產力的資源與傳遞服務的要素之一。而旅館業中主管與員工的接觸是最直接且密切的,因此主管的領導型態對員工的影響相當重要,Tracey and Hinkin (1994) 對旅館產業研究中將轉換型和交易型的領導方式做比較,並調查轉換型領導對於個人和組織的影響,提出了轉換型領導與觀光餐旅產業之影響性,因此,轉換型領導在旅館業有推展的必要性。主管對員工的轉換型領導、主管對員工所做的程序與互動公平性、員工對主管的信任與領導-部屬交換理論都有可能會影響員工留任於組織的承諾。因此本研究主要研究目的為驗證轉換型領導、公平、信任、領導-部屬成員交換關係(leader-member exchange)與組織承諾的因果關係。本研究之研究對象為台灣國際觀光旅館之員工,以便利抽樣的方式發放問卷,調查以上研究變數之因果關係,研究方式包含敘述性統計、信度分析、驗證性因素分析與線性結構方程式。研究結果在學術上提供轉換型領導、公平、信任、LMX與組織承諾的理論模型,並驗證變數的前因與後果關係。此理論模型亦可應用於旅館產業的員工,並分別針對以上變數提出實務建議,旅館主管採轉換型領導如何透過公平對待員工,並同時取得旅館員工的信任,並強化員工對組織的認同感、向心力,增進與員工之間的團結和諧關係,進而提升組織承諾。
Taiwan’s government is actively promoting tourism, attracting the number of international hotel corporations building and investing more hotels among tourism industry. During the past three years, eighteen international hotels have been increased in Taiwan. Since the hotel industry is labor-intensive, professional services industry, staff is the one of the most productive resources and delivers service in the tourism industry. In the tourism industry, managers and staff contact is direct and close. Therefore, leadership style has an important impact on staff. Tracey and Hinkin (1994) compared both transformational and transactional styles of leadership in the hotel industry, and they also investigated the impact on transformational leadership for individual and organizational. Results indicated that transformational leadership has great impact in the hotel industry. Thus, it is necessary promoting transformational leadership for Taiwan’s hotel industry. Leading hotel staff by transformational leadership; treating staff with the procedures and interaction fairness and trust in the managers; LMX (leader-member exchange) relationship may affect staff’s commitment toward organization. Therefore, this research aims at the examination of relationship among transformational leadership, procedural justice, interactional justice, trust, leader-member exchange, and organizational commitment in hotels. Research sample are international hotels staff in Taiwan. This survey will be developed by intensive literature review, and distribute in convenient method. Data analysis will include descriptive analysis, reliability analysis, confirmatory factor analysis and structural equation model. The verification of this proposed model not only enhance the understanding of theoretical aspects of leadership, justice, trust, LMX and organizational commitment, but also forward practical suggestions for the above variables. The findings will encourage hotel managers performing transformational leadership to enhance staff’s trust through treat staff in fairness and strengthen relationship between the managers and staff, finally resulting in enhancing organizational commitment. |
