本研究旨在探討幼兒園教保員工作壓力與托育服務效能之影響。本研究採用問卷調查法,以桃園市、中壢市幼兒園教保員為研究母群,採全員普查方式進行調查,經回收有效問卷共540位。研究使用「教保員基本資料調查表」、「工作壓力量表」、「托育服務效能量表」等工具,調查所得資料分別以「描述性統計」、「t考驗」、「單因子變異數分析」、「Pearson's 積差相關」及「逐步多元迴歸分析」等方法加以統計分析,研究結果摘要如下:
壹、結論
一、教保員知覺工作壓力之現況屬中下程度,以「角色壓力」較高;托育服務效能之現況屬中上程度,以「信賴性」較高。
二、不同年齡、學歷、婚姻、服務年資、薪資所得之教保員,所知覺幼兒園工作壓力有顯著差異。
三、不同園所規模、師生比、有無特殊學童之教保員,所知覺幼兒園工作壓力有顯著差異。
四、不同年齡、學歷、婚姻、服務年資、薪資所得之教保員,所知覺幼兒園托育服務效能有顯著差異。
五、不同園所規模、師生比之教保員,所知覺幼兒園托育服務效能有顯著差異。
六、教保員知覺工作壓力愈低則托育服務效能愈佳。
七、工作壓力對托育服務效能有顯著的預測力,其中以工作壓力「人際關係」最能預測托育服務效能。
貳、建議
一、確認教保員工作地位與福利制度。
二、提升教保員專業知能與服務效能。
三、強化教保員職前訓練與教學能力。
四、落實幼兒園行政組織與分工制度。
五、降低教保員工作壓力、提升服務效能。
六、建構祥和人際關係,精進個人成長,滿足家長需求。

Abstract
This study aims to investigate the influences of work related stress and preschools’ childcare services effectiveness for the preschool caretakers. By conducting a census questionnaire survey. The subjects are the population of the preschool caretakers in Taoyuan City and Jhongli City, with a total of 540 valid questionnaires returned. The study used “questionnaire of preschool staff’s basic demographic data”, “scale of work related stress”, and “scale of childcare services effectiveness” as research tools. The data from the questionnaire survey were analyzed statistically with descriptive statistics, t test, one-way ANOVA, Pearson’s product-moment correlation, and stepwise multiple regression. The results of the study were summarized as follows:
(1) Conclusions
1. The current status of the staff’s awareness of work related stress is below average, with the awareness of “role stress” having a higher level. The current status of childcare services effectiveness is above average, with the awareness of “reliability” having a higher level.
2. The awareness of work-related stress in preschools is significantly different among staff with different ages, academic qualifications, marital status, years of service, and incomes.
3. The awareness of work related stress in preschools is significantly different among staffs in different preschools with different sizes, different student-teacher ratios, with and without special-needs students.
4. The awareness of preschool’s childcare services effectiveness is significantly different among staffs with different ages, academic qualifications, marital status, years of service, and incomes.
5. The awareness of preschool’s childcare services effectiveness is significantly different among staffs in different preschools with different sizes and different student-teacher ratios.
6. The lower degree to which the staffs are aware of work related stress, the better childcare services effectiveness the staffs have.
7. Work related stress has a significant predictive power for childcare services effectiveness. The work related stress of “interpersonal relationships” best predicts childcare services effectiveness.
(2) Suggestions
1. Assure the caretakers of their positions and the welfare system.
2. Enhance the caretakers’ professional knowledge, competence, and services effectiveness
3. Strengthen the caretakers’ pre-employment training and teaching abilities.
4. Implement the caretakers’administrative system and teamwork system.
5. Reduce the caretakers’ work related stress and enhance services effectiveness.
6. Construct harmonic interpersonal relationships, improve personal development, and satisfy parents’ needs.
