隨著環境日趨複雜與激烈競爭,組織為了能永續生存,勢必不容忽視創新的重要,同時組織為保有競爭力,還需仰賴團隊創新以及個人對創新的投入。尤其團隊情境與團隊成員本身的屬性,皆會對成員個人與團隊整體的創新能力產生影響。因此,團隊與個人如何有效地提升創新行為,又何因素將影響不同層次之創新行為則為本研究的目的所在。本研究採用縱斷面方式,以兩個研究架構,進行為期兩年的研究調查。首先為團隊層次,探討團隊樂觀狀態、反思行為分別對於團隊情緒創造力與團隊創新行為之中介效果。其次藉由跨層次之研究,針對不同程度的完美主義者,透過不同團隊情境來探究個人創新行為與情緒耗竭之影響。希望透過兩個階段的研究,對於影響團隊與個人創新行為的因素有更深入的瞭解,並期望對實務管理有更深的貢獻。
Faced with the complex and competitive environment, organizations strive for innovation to sustain. To keep up with the level of competition in the global market, innovative behavior of team and individuals plays a significant role definitely. Especially different team-level conditions and characteristic of team members are both essential to organization innovation. Thus, current research addresses how team and individuals enhance innovative behaviors effectively. The main purpose of this study is to explore the antecedents of the innovative behaviors between different levels. This research develops a two-year, longitudinal study with two frameworks. First, at group-level, we investigate the mediation effect of team optimism and team reflexivity between team emotional creativity and team innovative behavior in study one. Second, analyzed at cross-level, we aim at investigating the moderation effect of specific team-level variables between two types of perfectionism and individual innovative behavior and emotional exhaustion. We expect to understand the antecedents of team and individual innovative behaviors through this two-phased research, and propose implications of this study for practice.
